Transformasi Pengetahuan Program Magang MAGENTA: Analisis Faktor yang Mempengaruhi Efektivitas Knowledge Transfer

Abstract

Penelitian ini dilatarbelakangi oleh menurunnya daya saing talenta Indonesia secara global yang mencerminkan kesenjangan kompetensi antara lulusan perguruan tinggi dan kebutuhan industri. Program Magang Generasi Bertalenta (MAGENTA) dirancang sebagai upaya strategis untuk menjembatani kesenjangan tersebut, namun implementasinya di PT XY menunjukkan keterbatasan dalam optimalisasi transfer pengetahuan. Penelitian ini bertujuan menganalisis proses transformasi pengetahuan dalam program MAGENTA dengan menggunakan model SECI (Socialization, Externalization, Combination, Internalization) serta mengidentifikasi faktor-faktor yang memengaruhi efektivitasnya. Pendekatan kuantitatif diterapkan melalui survei terhadap peserta magang dan dianalisis menggunakan PLS-SEM. Hasil penelitian menunjukkan bahwa kualitas interaksi saja tidak cukup, transfer pengetahuan efektif terjadi melalui mekanisme pembelajaran terstruktur yang didorong oleh tahap Sosialisasi dan Kombinasi. Sementara Eksternalisasi dan Internalisasi kurang signifikan akibat kendala operasional. Kualitas mentoring serta karakter adaptif Generasi Z menjadi katalisator kunci, sehingga penguatan interaksi mentor–mentee dan akses informasi berperan penting dalam mendukung pengembangan SDM yang kompetitif dan selaras dengan kebutuhan industri global.
